Özet
Bu çalışmanın amacı, akademik personelin farklılık algısının çalışan sesine etkisini ortaya koymaktır. Araştırmanın örneklemini Türkiye'de devlet ve vakıf üniversitelerinde görev yapan akademisyenler oluşturmaktadır (n=472). Bu çalışmada veriler Bean ve diğ. (2001) tarafından geliştirilen farklılık yönetimi ölçeği ve Ergül ve Kurtulmuş (2014) tarafından geliştirilen farklılık yönetimi ölçeği ile Maynes ve Podsakoff (2014) tarafından geliştirilen ve Ünler ve Çalışkan (2017) tarafından Türkiye'de kullanılan çalışan sesi ölçeğinden oluşturulan bir anket yardımı ile elde edilmiştir. Aynı zamanda nicel bulguları desteklemek amacı ile küçük bir akademisyen grubu (n=18) ile yarı yapılandırılmış mülakat yapılmıştır. Elde edilen veriler, yapısal eşitlik modeli (YEM) ve Manova analizleri ile analiz edilmiştir. Nicel araştırma bulgularını desteklemek için yapılan nitel mülakat sonuçları yorumlanmıştır. Araştırmanın YEM bulgularına göre; farklılık yönetiminin yönetimsel algı boyutunun savunmacı sesi pozitif etkilediği saptanmıştır. Farklılığa dair olumlu çalışan algısı boyutunun ise destekleyici ve yapıcı sesi pozitif, yıkıcı sesi negatif etkilediği ortaya konmuştur. Farklılığa dair olumsuz çalışan algısı boyutunun ise savunmacı, yapıcı ve yıkıcı sesi pozitif etkilediği tespit edilmiştir. Araştırmanın Manova analizi bulgularının ise YEM bulgularını destekler nitelikte olduğu tespit edilmiştir. Araştırmanın nitel bulguları da nicel bulguları destekleyici niteliktedir. Son olarak araştırmanın birtakım kısıtları olduğu ifade edildikten sonra gelecekte yapılacak çalışmalara önerilerde bulunulmuştur.
The aim of this study is to reveal the effect of academic staff's perception of difference on employee voice.The study sample in state and private universities in Turkey constitutes serving academics (n = 472). The data in this study were described by Bean et al. (2001) developed by differences in management scale and Ergül and Freed (2014) with differences in management scale developed by Maynes and Podsakoff (2014) and developed by fame and hardworking (2017) by hand with a survey created by the sound of running scales used in Turkey It was. At the same time, a semistructured interview was conducted with a small group of academicians (n = 18) to support quantitative findings. The data obtained were analyzed by structural equation model (SEM) and Manova analysis. The qualitative interview to support the quantitative research findings interpreted the results. According to the SEM findings of the research; It was determined that the managerial perception dimension of diversity management positively affected the defensive voice. It has been demonstrated that the positive employee perception dimension of the difference affects the supportive and constructive voice positively and the destructive voice negatively. It was determined that the negative employee perception dimension of the difference positively affected the defensive, constructive and destructive voice. The Manova analysis findings of the research were found to support the SEM findings. The qualitative findings of the research also support the quantitative findings. Finally, after stating that the research has some limitations, suggestions were made for future studies.
